The Right Way to Fire Someone

The most damaging firing isn't the one that happens in a parking lot at 6 AM—it's the one that comes as a total surprise to the person being let go. Jason, a leader at Ramsey Solutions, recalls meeting a terminated employee in his car in a Knoxville parking lot early one morning after an integrity violation. He admits the setup wasn't well planned and carried real risk. But that conversation, however improvised, was still better than what happens when leaders avoid the hard conversations for weeks or months and then pull the trigger without warning. As Jason puts it, "If they didn't see it coming, it means you didn't lead them well long before that moment."

Why Leaders Get It Wrong

The fundamental reason firing goes badly is simple: discomfort. Leaders find the conversation so unpleasant that they delay it, and delay makes everything worse. Jason describes his own tendency to put off hard conversations because he likes to be liked. The problem, he explains, is that "when the problem is a two out of 10 is the time you should be having it, versus letting it fester and then it becomes a six or a seven out of 10." By the time the leader finally acts, the stakes are higher, the organization has been suffering longer, and the emotional charge is much harder to manage.
